Kui vaadata Eesti suurimate t\u00f6\u00f6portaalide CV Keskuse ja CV Online\u2019i teenindus-, kaubandus- ja toitlustussektori t\u00f6\u00f6pakkumisi, siis on neid hetkeseisuga kokku ligi 2000. Nii suuremad kui v\u00e4iksemad ettev\u00f5tted on samade probleemide ees \u2013 <strong>kust leida t\u00f6\u00f6tajaid ja v\u00f5ita nende t\u00e4helepanu<\/strong>, kuidas tulla toime palgasurvega, kuidas t\u00f6\u00f6tajaid endale t\u00f6\u00f6le saada ning hoida neid enda juures kauem kui paar p\u00e4eva.<\/p>\n\n\n\n<p>T\u00f6\u00f6j\u00f5u olukorda m\u00f5jutavad demograafilised muutused, avatud piirid, tugev konkurents ja muutunud suhtumine t\u00f6\u00f6sse. Kui lugeda viimase aja uudiseid ja personalitrendide prognoose, ei j\u00e4\u00e4 silma \u00fchtegi positiivset trendi, mis ennustaks, et v\u00e4rbamine l\u00e4heb lihtsamaks. Me oleme pigem sunnitud leidma lahendusi ja kohanema olukorraga, kus meil ongi v\u00e4hem t\u00f6\u00f6tajaid.<\/p>\n\n\n\n<p>Ma n\u00e4en antud sektori ametikohtade t\u00e4itmisel ka suurt rolli \u00fcle\u00fcldisel klienditeenindaja t\u00f6\u00f6 mainel. Kui klienditeenindus ja hea teenuse tase oleksid suurem v\u00e4\u00e4rtus, v\u00f5iks antud sektori v\u00e4rbamised olla lihtsamad. See j\u00e4lle eeldab suuremaid muutusi nii meie hariduss\u00fcsteemis kui ka \u00fchiskonnas laiemalt. Lisaks v\u00e4rbamisele ja sellega seotud raskustele on \u00fche keerulisem inimesi hoida. Seda peamiselt palgasurve ja pakkumiste rohkuse t\u00f5ttu, kuid ka tulenevalt t\u00f6\u00f6 iseloomust ja meie juhtimiskultuurist v\u00f5i selle puudulikkusest. Paljude noorte jaoks on klienditeenindust\u00f6\u00f6 ajutine lahendus, mida teha kas kooli k\u00f5rvalt v\u00f5i suvevaheaegadel. See t\u00f5stab t\u00f6\u00f6j\u00f5uvoolavust, koolituskulusid, t\u00f6\u00f6koormust ning v\u00f5ib kahjustada teeninduse taset. Ei ole haruldane juhus, kui t\u00f6\u00f6taja ei ilmu t\u00f6\u00f6le ja ei anna sellest kellelegi teada.<\/p>\n\n\n\n<p>Olukorra leevendamiseks ei ole \u00fchte toimivat lahendust ning t\u00f6\u00f6le inimestega peab l\u00e4henema laiemalt. See h\u00f5lmab endas tegevusi ettev\u00f5tte maine, kodulehe, sotsiaalmeedia profiili, v\u00e4rbamisturunduse, kiire v\u00e4rbamisprotsessi, l\u00e4bipaistvate palkade ja \u00fcle\u00fcldise inimeste hoidmise ning suhetega. Siia lisandub veel valmisolek erivajadustega inimeste v\u00e4rbamisele ja avatus v\u00e4list\u00f6\u00f6j\u00f5ule. Paljud ettev\u00f5tted siiski veel ei pea vajalikuks v\u00f5i neil puudub ressurss antud valdkondadega s\u00fcvitsi tegeleda ning justkui tullakse toime.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">J\u00e4rjepidev t\u00f6\u00f6 inimestega<\/h3>\n\n\n\n<p>V\u00f5ib \u00f6elda, et Eesti suuremad ettev\u00f5tted juba tegelevad s\u00fcstemaatiliselt v\u00e4rbamisturunduse,&nbsp; t\u00f6\u00f6andja maine kujundamisega ja inimeste hoidmisega. Panustatakse erinevatesse v\u00e4rbamislahendustesse ja minnakse sinna, kus on nende sihtgrupp. Kandideerimine on tehtud lihtsaks ning kandidaadiga v\u00f5etakse kiirelt \u00fchendust.&nbsp; Siinkohal on oluline j\u00e4rjepidev t\u00f6\u00f6 v\u00e4ga mitmete erinevate kanalitega ja igap\u00e4evanet\u00f6\u00f6 inimestega.<\/p>\n\n\n\n<h4 class=\"wp-block-heading\"><strong>Soovitused<\/strong><\/h4>\n\n\n\n<p><strong>1. V\u00e4rbamisturundus<\/strong><\/p>\n\n\n\n<ul><li>ole teadlik oma krediidireitingust ja sellest, mida Google\u2019i abil teie ettev\u00f5tte kohta v\u00f5ib leida. Vajadusel halda leitud infot ja maanda selle m\u00f5ju v\u00e4rbamisele (erinevad foorumid, Facebooki grupid);<\/li><li>t\u00e4ienda kodulehte v\u00e4rske ja uue info ning piltidega. Uuenda t\u00f6\u00f6pakkumiste infot ja lisa lihtsasti leitavad kontaktid ja kontaktisikud;<\/li><li>m\u00f5tle ettev\u00f5tte karj\u00e4\u00e4rilehe tegemisele Facebookis \u2013 seal saab jagada ettev\u00f5ttes toimuvat, avaldada t\u00f6\u00f6kuulutusi ning levitada neid oma sihtgrupi seas. See tuleb eriti kasuks, kui ettev\u00f5tte v\u00e4rbamisvajadus on pidev. Lisaks saab luua kaasahaaravaid m\u00e4nge nii klientidele kui kandidaatidele;<\/li><li>hoia h\u00e4id suhteid ka nende t\u00f6\u00f6tajatega, kes \u00e4ra l\u00e4hevad \u2013 ei ole v\u00e4listatud, et ta tuleb tagasi.<\/li><\/ul>\n\n\n\n<p><strong>2. T\u00f6\u00f6kuulutus<\/strong><\/p>\n\n\n\n<ul><li>m\u00f5tle l\u00e4bi t\u00f6\u00f6kuulutuse tekst, et tegemist ei oleks pelgalt ametikirjelduse koopiaga, vaid oleks lahti m\u00f5testatud igap\u00e4evat\u00f6\u00f6 ja mis on ametikoha eesm\u00e4rk;<\/li><li>vali t\u00f6\u00f6kuulutuse avaldamise kanalid vastavalt sihtgrupile: online kanalid (Facebook, YouTube, Snapchat, Instagram) vs paberlehed;<\/li><li>lisa t\u00f6\u00f6kuulutusse palk, kui selles n\u00e4hakse konkurentsieelist;<\/li><li>optimeeri oma t\u00f6\u00f6kuulutus iga kanali jaoks \u2013 t\u00e4na kasutab enamik inimesi info saamiseks ja otsimiseks oma mobiiltelefoni;<\/li><li>lisa oma kuulutusele sihtr\u00fchma jaoks olulised # h\u00e4sht\u00e4gid, nt t\u00f6\u00f6pakkumine #t\u00f6\u00f6meieettev\u00f5ttes vms.<\/li><\/ul>\n\n\n\n<p><strong>3. Aktiivne otsing<\/strong><\/p>\n\n\n\n<ul><li>tee koost\u00f6\u00f6d koolidega: jaga t\u00f6\u00f6pakkumiste infot ning ole avatud praktikantidele;<\/li><li>osale t\u00f6\u00f6messidel ja tutvusta enda ettev\u00f5tet;<\/li><li>tee ise aktiivselt andmebaasiotsinguid ja saada otsepakkumisi;<\/li><li>loo ettev\u00f5ttele talendipank v\u00f5imalikest inimestest, kellega vakantsi tekkel \u00fchendust v\u00f5tta.<\/li><\/ul>\n\n\n\n<p><strong>4. Kandidaadi kogemus<\/strong><\/p>\n\n\n\n<ul><li>kohtle kandidaate viisakalt ja korrektselt: reageeri kiirelt, anna tagasisidet ja uuri, kas inimene oskab kedagi soovitada juhul, kui ta ise ei ole t\u00f6\u00f6pakkumisest huvitatud;<\/li><li>tee kandideerimine v\u00f5imalikult lihtsaks ja mugavaks;<\/li><li>leia sobiv kanal kandidaadi k\u00fcsimustele vastamiseks ja avatud vestluseks, nt eraldi chat, tagasisidevorm, Skype vms.<\/li><\/ul>\n\n\n\n<p><strong>5. \u00dcldised soovitused ettev\u00f5ttele<\/strong><\/p>\n\n\n\n<ul><li>ole avatud erinevatele sihtgruppidele s\u00f5ltumata soost, vanusest, p\u00e4ritolust ning kasuta seda enda v\u00e4rbamisturunduses;<\/li><li>hoia olemasolevaid t\u00f6\u00f6tajaid: panusta t\u00f6\u00f6tingimustesse, loo personaalsemaid suhteid ja proovi m\u00f5ista nende vajadusi ning t\u00f6\u00f6vahetuse motiive;<\/li><li>kasuta olemasolevate t\u00f6\u00f6tajate abi ja tasusta uue t\u00f6\u00f6taja leidmine;<\/li><li>paku paindlikku t\u00f6\u00f6aega ja graafikuid \u2013 paljudele inimestele ei sobi t\u00f6\u00f6 12-tunnistes vahetustes;<\/li><li>panusta ettev\u00f5tte t\u00f6\u00f6- ja juhtimiskultuuri. Vahetusevanemad\/otsesed juhid antud sektoris peaksid olema motiveerivad, julgustavad ja looma parima kuvandi klienditeenindaja t\u00f6\u00f6st kui sellisest, sest just nemad saavad aidata muuta klienditeenindaja suhtumist oma ametipositsiooni.<\/li><\/ul>\n\n\n\n<p>Edukas v\u00e4rbamine ja k\u00f5ikide kanalite haldamine on aegan\u00f5udev ning eeldab j\u00e4rjepidevust. Lisaks pidevale v\u00e4rbamisele ei tohi j\u00e4tta t\u00e4helepanuta t\u00f6\u00f6d inimestega. Meil on mitmeid positiivseid n\u00e4iteid ettev\u00f5tetest, kus kohtab r\u00f5\u00f5msaid ja positiivseid klienditeenindajad ning on kohe aru saada, et neil on usk oma t\u00f6\u00f6sse ja tahe seda teha.
